Course Overview

The Identifying & Developing High Potential Employees Training Course equips HR leaders, talent professionals, and managers with practical, evidence-based methods for recognizing employees with the capacity to grow into larger and more complex roles, and for accelerating their development in a structured way. In government entities, ministries, banks, oil and gas companies, and large corporations, future leadership strength depends on identifying the right people early and giving them the experiences, support, and challenges that prepare them for greater responsibility. Getting this right strengthens the leadership pipeline, supports localization and succession objectives, and helps retain the people the organization can least afford to lose. Identifying high potential employees is one of the most challenging talent decisions. Organizations often confuse strong current performance with future potential, rely heavily on the opinion of a single manager, or favor employees who are highly visible rather than those with the greatest capacity to grow. Criteria may be unclear, assessment may be inconsistent across departments, and decisions may be affected by bias. Even when the right people are identified, development programs may be generic, disconnected from real work, or poorly followed up, and high potential employees may leave when expectations are not managed. This course addresses these challenges. Participants learn what potential means and how it differs from performance, explore widely used dimensions of potential such as ability, aspiration, engagement, and learning agility, and design clear identification criteria. The program covers assessment methods including structured manager nominations, calibration, multi-source feedback, psychometric tools, and assessment centers, as well as common biases and potential derailers. Participants then learn how to design accelerated development programs built around challenging experiences, exposure, sponsorship, coaching, mentoring, and action learning, and how to manage expectations, communication, retention, and program evaluation. Throughout the five days, participants apply each concept to their own organization. They leave with a potential definition and criteria framework, an identification and calibration process, an individual accelerated development plan, a high potential program design, and a measurement and governance approach ready for implementation.

Learning Objectives

  • Analyze the concept of potential, how it differs from performance, and why accurate identification matters for the leadership pipeline on Day 1.
  • Evaluate the participant's current approach to identifying and developing high potential employees and identify priority improvements.
  • Develop a clear definition of potential and a set of observable identification criteria suited to the participant's organization.
  • Apply widely used dimensions of potential, including ability, aspiration, engagement, and learning agility, to assess employees consistently.
  • Design a structured identification process that combines manager nominations, evidence, multi-source input, and calibration.
  • Assess the appropriate use of psychometric tools, multi-source feedback, and assessment centers in high potential identification.
  • Identify common biases and potential derailers and implement safeguards to improve fairness and accuracy.
  • Design accelerated development plans that combine stretch assignments, exposure to senior leaders, coaching, mentoring, and targeted learning.
  • Develop a high potential program structure, including selection, cohort design, development activities, sponsorship, and review points.
  • Implement communication and expectation management approaches for high potential employees and their managers.
  • Develop retention strategies and program evaluation measures to track progression, readiness, and retention.
  • Design a high potential identification and development implementation plan for the participant's organization by the end of Day 5.

Who Should Attend

This course is designed for HR directors, talent management managers and specialists, leadership development and learning managers, HR business partners, and succession planning professionals responsible for building the organization's future leadership and specialist capability. It is also relevant for organizational development professionals and assessment specialists involved in designing identification processes and development programs. It is particularly valuable for professionals in ministries and government entities managing national leadership programs, emerging leader initiatives, and localization of leadership roles; in banks and financial institutions developing future leaders across business, risk, technology, and operations; and in oil and gas and industrial organizations preparing high potential engineers, technical specialists, and operations professionals for leadership and critical expert roles. Senior executives, department heads, and line managers who nominate, sponsor, or develop high potential employees will also benefit from understanding how to identify potential fairly and support accelerated growth.

Learning Outcomes

  • By the end of the course, participants will be able to:
  • Explain the difference between performance, readiness, and potential and apply this distinction in talent decisions.
  • Define potential for their organization using clear, observable criteria.
  • Assess employees against dimensions of potential such as ability, aspiration, engagement, and learning agility.
  • Run a structured nomination and calibration process that produces consistent, defensible decisions.
  • Select suitable assessment tools and interpret their results with appropriate caution.
  • Recognize common biases and derailers that affect high potential identification.
  • Build an accelerated development plan for a high potential employee that is linked to real work.
  • Design the key components of a high potential development program.
  • Brief managers and sponsors on their roles in developing and supporting high potential employees.
  • Communicate high potential status in a way that motivates while managing expectations.
